Teach Marketers Coaching Skills before the battle

One of the most challenging things that up- and- coming marketing mangers face is the requirement to lead others who are not under their positional power. And it is the key thing that brings many undone.

This is often the case if the marketing manager (usually in the 20's) is leading a cross functional project team or campaign involving others from various business units, call centers, distribution arms, legal, web and front line staff. It can also occur if they are marketing for just one business unit for the first time and dealing with many people.

This requirement to lead without positional power is challenging enough for veteran managers let alone the manager in their 20's who has not been given any guidance on how to approach such situations.

The scenario often runs like this:

New marketing manager is appointed in their 20's to advise and service the needs of a particular business unit or product range.

They have the qualifications. They have the technical knowhow. They look good, smell good, dress well and have a great attitude. They are Gen Y in all their glory, on the fast track and keen to prove what they can do. They have every good intention and are brimming with potential. The future is bright and they are confident and eager. The company will do well to keep them and help them succeed.

The new marketing manager might have a small team who report to them and their leadership skills with this team although green, will improve by osmosis and with time. This is not the big challenge.

The big challenge is located further down the hall. It's on the next floor. It's in the other building. For dispersed companies, it's often found in other Branch or interstate offices.

Soon, to their dismay, the new marketing manager finds that their marketing expertise is not being sought after. They are sent abrupt e-mails with instructions to do what is often ill conceived. They are asked to implement others ideas without proper planning. They are not invited to meetings that would benefit from their know-how. They are not given the background information they need to think things through or explain to their staff.

The new manager will absorb this for a little while, after all there is some humility here that recognizes that "yes" they may have things to learn and they have to earn credibility. They'll be nice, and prove their worth. But then it gets worse!

And without too much more consideration, the marketing manager becomes Rambo and fires begin to ignite wherever they go.

What is it that threatens to challenge their success?

In a nut shell - It is their own unavoidable lack of people skills due to their inexperience in the business world.

We applaud their technical qualifications and then throw them into battle with few people skills to manage up, manage sideways or even manage down.

Perhaps I am being too hash! There are companies and Institutes who do have a range of courses available, however I wonder if our young, confident Gen Y marketing manager realises he/she needs it ....until it's too late.

Here are some key skills that will pro actively set our young stars up for success:

1. Realise that technical skills are only half the requirement. If your marketing manager does not have positional power to do the job, they must be guided by a "how to" road map to manage those stakeholders and suppliers.

2. A "how to" roadmap, encourages them to invest the time to :

a. Understand the personalities and expectations of the stakeholders for whom they work

b. Understand the personalities and expectations of the suppliers with whom they need to work

c. Understand the personalities of their staff on whom they rely.

3. Provide the right people skills training:

a. How to get appointments to see people when they have no time for you

b. How to ask open ended questions to solicit what they really think

c. How to listen well to their answers and show empathy for their situation and enthusiasm for their goals.

d. How to drill down to explore what they really need, not just what they say

e. How to assertively and comfortably say what you believe is right

f. How to jointly come up with solutions

g. How to ensure that people know what they are signing off so there are no surprises.

These are all coaching skills that can be learnt in a few weeks. We owe it to them to set them up for success. The tools are available.

Business Coaching Internship Review Business Coaching Internship Review - I joined in during the first phase of the internship and at this point we are committed to doing research and development of RSC Business Group operating in Toronto. RSC Business Group already has products and services in Coaching Small businesses in Los Angeles but we didn't want to assume that the same products were wanted and needed in the Toronto market. Our goal at this point is to commit to interviewing 1000 business owners to capture this data. Through the teleconference internship I've been involved in we've been focusing on Communication Skills and on active listening which are practiced when we conduct our interviews and Coach our clients when they come on board. This is a lot harder than it sounds! Part of the internship is also creating the Toronto RSC Business Group's departments, job descriptions, Marketing and Communication plans etc that a business owner would create for their own company. This trains us in the way we would coach a company as well. The internship is phased in two parts and there is compensation plan involved as well for the clients you personally bring in. These clients are coached directly by Robert Chun as you begin but you are given a chance to learn his techniques. I haven't gone through this experience yet though. It's hard to explain Robert Chun's method of Coaching as it happens at a psychological level in his ability to listen and question the person being coached into the next steps they need to take. The Teleconferences are 2 hours long but it's very interactive. If you have a desire to explore this area of Business I'd recommend contacting Vwodek listed above and get invited to a Coaching Conference call. You can decided then if it's for you. Note: it is a commitment but the skills you walk away with whether you plan on working with RSC Business Group or not is invaluable.
