Make 2009 Your Best Year Ever Part III
To begin a new year, let's delve into four critical executive and management mistakes. Simply
avoiding mistakes does not create results, but awareness of faulty thinking allows us to focus our
resources where they have the most impact
.
Mistake #1: Ineffective recruiting, hiring, and development of people The old DOFASCO in Hamilton, Ontario used the slogan, "Our product is steel - our strength is people." Unfortunately, many organizations pay lip service to this important commitment. Two of the most successful business people we know tell us that hiring the best people available is the key to their business success. Excellent people expect above average compensation, but they often produce results as high as ten times that of average performers.
Often, candidates are better trained to handle the hiring interview than the person screening
them, and we're surprised at how many organizations rely on "gut-feelings." We respect an
executive's instincts, but effective organizations use a variety of tools in their on-boarding
process.
A common error is relying too much on Human Resources. They have a lot to offer, but it is
important that managers actively involve themselves in hiring and developing those they rely on
to produce desired results. Feedback about organization's attempts to develop core competencies receives mixed reviews. For example, an employee of a well-known organization describes the "soft-skills training" he received. [The organization actually labeled it "soft-skills."] We asked, "What did you learn?" "Not much," he said, and went on to describe a day of listening to an "industry expert" talk about customer service. It would be unfair to read too much into this, but two possibilities come to mind.
1. Executives at the organization actually think they are improving quality of service by hiring an
"industry expert" to talk about it, or, 2. They knew this day would not produce a lasting outcome,
but it probably didn't cost much, and at least they can claim that they have "trained" people in
customer service. It's a shame that their initiative received such a lukewarm review from this
participant, but many similar initiatives produce disappointing results.
One of our local clients tells the story of competitors having no success trying to recruit his
people away with offers of money and extra benefits. "Tom," they ask, "where do you find such
effective and loyal people?" He tells them, "You already have effective people working for you.
Create an environment where they can thrive and give them plenty of training and development
opportunities."
